The moderating role of employees’ attitudes toward AI on the relationship between perceived supervisor support, turnover intention, and role ambiguity

Abstract
This thesis explored the direct relation between perceived supervisor support
(PSS) and turnover intention, and PSS and role ambiguity. As we considered
implementation of AI tools as an organizational change, our theoretical
framework and discussion were grounded in employees’ attitudes and responses
to change, including their attitudes toward AI (ATAI). Moreover, we then looked
for evidence that employees’ ATAI would moderate the relationships between
PSS and turnover intention, and PSS and role ambiguity. By conducting a selfreport
survey through Qualtrics, we initially found results confirming negative
relationships between PSS and both turnover intention and role ambiguity.
Further, we found that employees’ ATAI did not moderate the relationship
between PSS and turnover intention but was proven to significantly moderate the
relationship between PSS and role ambiguity. Overall, our study contributes to the
relatively new and limited literature on organizations’ encounters with AI tools by
highlighting the impact of employees’ positive and less positive attitudes toward
AI on organizations elements. In sum, our thesis emphasizes the importance of
taking employees’ general ATAI into consideration when deciding on whether
they should implement AI tools in the future, as ATAI has been proved to
influence employees’ turnover intention and role ambiguity. Lastly, we suggest
that leaders and management should prioritize creating a supportive environment
and involve employees in the change process to ensure commitment to change and
successful implementation of AI in the organization.
